Academic Research in Action: Digital Transformation & Events Professionals

The global business events and meetings industry generates more than $1.3 trillion in economic activity annually, employing millions of professionals across planning, production, venue management, technology, and support functions. These professionals include event planners, meeting managers, incentive travel designers, exhibition coordinators, and their many collaborators are among the most adaptive in the workforce. They are accustomed to managing complexity, pivoting under pressure, and delivering flawless experiences in environments where no two days are the same. 

Yet the workforce that powers this industry is being transformed at a pace unlike anything in its history. Artificial intelligence, automation, data analytics, immersive technology, and the normalization of hybrid and virtual formats have fundamentally altered what event professionals do, how they do it, and what they must know to remain effective.  

According to the World Economic Forum’s Future of Jobs Report 2025, technological skills are growing in importance faster than any other skills category, with AI and big data at the top of the list.¹ The average half-life of a job skill is now approximately five years, and as short as two and a half years in technology-intensive roles.² 

The events industry is not immune to these forces. If anything, it is particularly exposed: a highly experiential, relationship-driven sector that simultaneously depends on cutting-edge technology to deliver top experiences. The question facing event industry employers, associations, educators, and professionals themselves is not whether technology will reshape the profession – it already has – but whether the industry is moving fast enough to prepare its workforce for what comes next. 

Key dimensions of the technology challenge for events professionals include:

The fundamental shift in professional roles: from logistics executor to strategic experience architect 

• The emergence of new, technology-fluent competencies that are now non-negotiable for career success 

• The growing obsolescence of skills that defined event professionalism just a decade ago 

• A persistent gap between industry training investment and the scale of workforce readiness required 

• The urgency of coordinated action by employers, industry associations, and educators before the gap widens further 

Executives often assume “people just want cash.” But a large body of research shows that tangible non-cash awards (e.g., travel, merchandise, experiences) can create stronger emotional impact, richer memories, and greater social reinforcement than equivalent cash. Importantly, experiential non-cash rewards can add the additional benefits of bringing people together, reinforcing relationships and building trust. 

Behaviorally, cash is fungible; it often disappears into bills and savings. Within weeks, most employees adapt and treat recurring bonuses as part of base pay. That is the effect of hedonic adaptation. Distinctive non-cash rewards are processed differently: they sit in a separate mental “account”, generate stories that workers share, and can signal status – important for social comparison and identity. 

For these reasons, professional incentive and reward designers use a mix of financial and non-financial rewards. They build in choice within curated options so employees can select rewards that feel personally meaningful, without overwhelming them. They also emphasize experiential elements (trips, learning, family events––even merchandise and gift cards that lead to experiences) that produce memories and narratives rather than one-time consumption.

Technology is not simply adding new tasks to the event professional’s workload. It is restructuring the job itself. Automation has absorbed much of the transactional labor that once consumed most of a planner’s time: registration processing, basic attendee communications, scheduling coordination, post-event reporting, and vendor payment tracking. What remains, and what technology cannot replicate, is judgment, creativity, relationship intelligence, and the capacity to design experiences that produce genuine human connection. 

A 2025 study of over 200 experienced event professionals conducted by Soundings for PCMA found that nearly half of organizations are already using AI somewhere in their planning workflows, with the most common applications in marketing, content creation, and attendee personalization.³ But the shift runs deeper than tool adoption. The PCMA Trends Report 2025 noted that nearly 50% of meeting planners now use AI tools in their daily work, up from just 30% at the end of 2023. Skift Meetings’ Megatrends 2026 report describes the resulting transformation in stark terms: experienced professionals are exiting the industry at an accelerating pace, replaced by less experienced workers  – or not at all – while compressed planning cycles (sometimes under three months) demand faster, more technology-mediated decision-making than ever before. 

The Incentive Research Foundation’s focus group research on AI adoption (2024) found that while interest in AI is steadily growing among incentive and events professionals, most still consider themselves beginners (though that has likely evolved since). The primary use cases: content drafting, itinerary planning, and survey analysis, represent only the surface of what AI can do in event workflows. The deeper opportunity lies in integrating AI into core operational processes: predictive budgeting, real-time sentiment analysis during events, AI-assisted venue selection, and dynamic personalization at scale. As one industry leader observed: “When AI is embedded into workflows, not just used at the surface, it drives real performance.” To adapt: 

• Recognize that the event professional’s role is expanding in strategic scope even as it narrows in transactional volume: Hire, evaluate, and reward accordingly. 

• Audit current job descriptions for accuracy: roles defined primarily around logistics execution no longer reflect what the job actually requires or what the market will reward. 

• Reframe internal conversations about technology from “tools we use” to “workflows we design.” This positions professionals as architects of AI-augmented processes, not just users of AI tools. 

Meeting Professionals International’s Future Skills Summit (2021) identified technology design and programming as the single most in-demand competency among hiring managers in the events sector, cited by 54% of respondents, ahead of creativity and initiative (43%) and event design and architecture (35%). That data point, now several years old, almost certainly understates today’s reality. The pace of AI adoption in the industry has accelerated dramatically since 2021, with generative AI tools moving from novelty to near-universal awareness in just two years. 

Research by Liu, Seevers, and Lin published in 2022 identified four core competency dimensions for MICE professionals in the digital age: Core Generic Skills (including internet thinking and data analysis), Communicative Expression Skills, Practical Hands-on Skills, and MICE Professional Skills. Critically, the researchers found that ICT-related competencies: internet thinking, data analysis and management, have migrated from the “specialist” category to the “foundational” category. They are now prerequisites, not differentiators. 

The new skills profile for a competitive event professional in 2026 includes: 

• AI literacy and prompt engineering: the ability to direct, evaluate, and quality-check AI-generated outputs for event communications, content, and analysis. This is quickly evolving to include proficiency in using and managing AI agents, which might reduce emphasis on prompt engineering skills 

• Data analytics and ROI measurement: translating event data into business insights that justify investment and guide future design (assisted by AI) 

• Hybrid and virtual platform proficiency: end-to-end command of digital event environments, from registration through post-event engagement (assisted by AI) 

• Cybersecurity and data privacy awareness: understanding obligations around attendee data, especially under evolving privacy regulations (assisted by AI) 

• Sustainability measurement and reporting: quantifying and communicating the environmental impact of events as stakeholder expectations rise (assisted by AI) 

• Technology vendor assessment: the ability to evaluate, negotiate, and integrate an increasingly complex landscape of event technology providers (assisted by AI) 

• Workflow design and automation: building repeatable, technology-augmented processes that increase capacity without proportionally increasing headcount (assisted by AI) 

The good news is that the events industry’s professional associations and major employers have not been standing still. The response to the technology skills challenge has been meaningful, if not yet sufficient in scale. 

The Events Industry Council completed a major revision of the Certified Meeting Professional (CMP) International Standards in 2024–2025, incorporating technology competencies into the core examination domains following a competency profile project that engaged more than 1,000 CMP volunteers globally. PCMA’s Digital Event Strategist (DES) certification, focused specifically on digital and hybrid event production, now carries a measurable salary premium: DES-certified professionals earn approximately $8,000 more annually than their non-certified peers.¹⁰  

Meeting Professionals International has partnered with vendors to develop an AI-Enhanced Event Professional Certificate, designed to equip planners with the practical skills to harness AI’s potential in event workflows.¹¹ PCMA’s Institute has launched an “Enhancing Events with AI” certificate course, while the IRF and SITE have jointly developed curriculum modules for college and university classrooms as part of their Future of Incentives Workforce initiative.¹² 

At the organizational level, leading event companies are beginning to adopt approaches proven effective in other industries: micro-credentialing programs, technology sprints, AI tool libraries with curated use-case guides, and structured mentoring that pairs digital natives with experienced practitioners. The Harvard Business Review’s landmark 2023 analysis of large-scale reskilling programs identified five key success factors: treating reskilling as a strategic imperative, distributing responsibility to every manager, approaching it as a change-management initiative, giving employees a clear “what’s in it for me,” and building industry-wide coalitions.¹³ 

Yet the gap between aspiration and action remains wide. A 2025 survey by Soundings found that over three-quarters of event professionals want more education on AI applications for their work but 41% still see no immediate need to adopt AI at all.³ This ambivalence is itself a workforce readiness risk: the professionals most resistant to technology adoption are often those whose roles are most exposed to automation. Consider: 

• Auditing your organization’s professional development offerings against the current technology skills profile. Where are the gaps between what you offer and what your team needs? 

• Providing structured pathways to certification (DES, CMP, AI-Enhanced Event Professional) with employer co-investment in fees and dedicated study time. 

• Creating peer-learning communities where early technology adopters share practical use cases with colleagues as the most effective reskilling often happens through social learning, not just formal training. 

• Partnering with industry associations like the IRF, and/or educational institutions rather than building internal programs from scratch: the scale of the challenge requires industry-wide coordination. 

Identifying obsolete skills is not about dismissing the professionals who hold them. It is about being honest about where industry investment in training and hiring is no longer well-spent, and where professionals need to be encouraged to redirect their development energy. 

The World Economic Forum’s Future of Jobs Report 2025 identifies the fastest-declining skills globally as manual dexterity, data entry, document management, and repetitive clerical tasks.¹ In the events context, these translate to a specific set of competencies that technology has either already automated or is actively in the process of absorbing, often through the use of AI agents: 

• Manual registration and ticketing processing: fully automatable with current event management platforms; now a technology configuration task, not a human processing task 

• Paper-based logistics and run-of-show coordination: replaced by real-time digital collaboration platforms and AI-generated schedule management tools 

• Basic AV operation and setup: increasingly automated and vendor-managed; specialist knowledge about cable routing and projection calibration is no longer a general professional competency 

• Static attendee experience design: the shift to personalization-at-scale means that designing a single, undifferentiated event experience is no longer sufficient or competitive 

• Manual post-event reporting: data aggregation, basic analysis, and stakeholder reporting are now automatable; the human value-add is in interpretation and strategic recommendation, not compilation 

• Traditional print-based event marketing: the channel mix for event promotion has shifted decisively to digital, social, and AI-personalized communications; print proficiency alone is no longer marketable 

What is clear is that holding onto obsolete skill profiles in hiring and performance management is a choice with consequences: it signals to the market that the organization is behind, and it misallocates development resources that should be redirected toward the future. To keep pace: 

• Conduct a structured skills audit across your event team: categorize current competencies as “growing,” “stable,” or “declining” and use this as the basis for development planning conversations. 

• Retire outdated skills from job descriptions and performance evaluation criteria, not abruptly, but with a clear transition timeline that respects the professionals currently holding those roles. 

• Avoid the common mistake of conflating “experienced” with “current”: some of the most experienced event professionals hold skill profiles that need significant updating; experience is an asset to build on, not a substitute for contemporary competency. 

Workforce readiness in the events industry is not a training problem. It is a leadership problem, a strategic planning problem, and a culture problem. It requires a response that operates at all three levels simultaneously. 

The IRF’s 2023 research on the Future of the Incentives Industry Workforce found that over 75% of professionals in the MICE and incentives sector reported experiencing talent and skills shortages.14 Yet industry awareness as a career path remains low: only 43% of job seekers are aware of MICE career opportunities, and just 27% know what incentive, rewards, and recognition roles involve.¹⁵ The pipeline problem and the skills problem are connected: the industry cannot solve its workforce readiness challenge without simultaneously building its brand as a destination for technology-fluent talent. 

A framework for total workforce readiness requires action across four dimensions: 

Assess continuously. Skills needs are changing faster than annual performance cycles can capture. Organizations should adopt real-time skills tracking – ideally technology-enabled – that maps current competencies against the evolving requirements of the job. The MIT Sloan Management Review has documented how companies like Johnson & Johnson are using “skills inference” (AI analysis of employee data) to identify gaps proactively rather than reactively.15 

Develop intentionally. Reskilling at the scale the events industry requires cannot be achieved through ad hoc training choices. It requires deliberate investment in certifications, in peer learning communities, in experiential technology exposure, and in the time needed for professionals to absorb and apply new skills. The HBR reskilling research found that employees are willing to reskill when the pathway to career advancement is clear; organizations that tie technology skill development to visible promotion criteria see significantly higher participation.16 

Recruit for adaptability. BizBash’s 2025 survey of event industry hiring managers found that adaptability and curiosity, not specific technical credentials, are the attributes most prized in new hires.¹ As one venue director noted: “The basics of events can be taught.” Organizations that recruit for learning agility and technology curiosity will outperform those recruiting for static skill lists that will be obsolete within three years. 

Workforce readiness is not a project with an end date; it is an ongoing organizational capability. Leaders should track technology adoption rates, certification completion, and skill gap closure as routine business metrics, and communicate progress transparently to build organizational confidence and momentum. Make progress by: 

• Establishing a technology skills baseline for every role in your event organization, not as a punitive measure, but as the starting point for development planning. 

• Making workforce readiness a board-level conversation: the talent and knowledge gap identified by Skift Meetings’ 2026 research is described as an “existential threat” to the industry.⁵ It belongs on the strategic agenda, not just the HR agenda. 

• Collaborating across organizational boundaries: the scale of the skills challenge requires industry-wide responses. Employers, associations, educators, and technology vendors all have a role to play, and none can solve it alone. 

• Investing in the next generation now: the IRF/SITE Future of Incentives Workforce initiative and similar programs represent exactly the kind of pipeline-building investment the industry needs to sustain.¹²
